A recent Harris Interactive survey revealed that 80 percent of healthcare employers experienced a bad hire in 2012 with adverse effects to the organization and, ultimately, wasted money for the hiring organization. The financial ramifications of a bad hire do not lie solely with lost wages, but with the onboarding costs to recruit and train the employee — which can range from $25,000 to $50,000.

Of course, the employer then has to start the entire hiring process all over again. The catalyst of a bad hire is often an intense need to fill a position and as a result the employer does not exercise due diligence in the employee screening process.

Common Mistakes in Employee Screening

The sense of urgency to fill an open position can have negative effects if any of the following are present:

The inability to quickly and accurately verify the credentials and skills required to qualify for the position.

The failure to accurately check personal and past employment references thoroughly.

An attitude to settle on a candidate just to fill the position rather than wait for the most qualified person.

An inability of the hiring manager to accurately assess the character and values of the candidate and detect negative personality traits.

Effects of Settling for the Bad Hire

The realization of a bad hire is hard enough to swallow without the thought of the additional time and money spent to recruit and train the employee. But collateral damage is likely to accompany a bad hire throughout the department. You may want to look for:

A contagious negative effect that a bad hire may have had on other employees in the company.

A decrease in employee morale that could lead to a reduction in productivity.

Legal issues that can subsequently arise upon or after dismissal.

A decrease in customer service or patient care.

If the shortage of skilled labor wasn’t enough of a recruitment problem for healthcare providers, a recent CareerBuilder survey reveals that 34% of healthcare workers will be looking for new jobs in 2013 up from 24% in 2012. The reasons that healthcare workers gave for seeking a new position included heavy workloads, few promotion opportunities, inflexible schedules, and general frustration with work/life balance.

48% of Healthcare Professionals are Passive Job Seekers

With both retention and recruitment being vital issues to resolve, it’s more important than ever for healthcare providers to streamline their recruitment process and make more informed staffing decisions.

The survey also reported that 82% of healthcare professionals would be open to discussing a new job opportunity if it arose. The 48% considered passive candidates – those who are generally satisfied with their jobs but open to new possibilities – are the solution to both the recruitment and retention problems facing healthcare providers. Potential passive candidates reported that their reason for remaining with their current employer included the enjoyment of working with co-workers, location, salary/benefits, flexible shifts, and a general feeling of having satisfying and rewarding work.

If that sounds like the ideal employee, it’s because they are ideal. They’re more flexible, composed, loyal, and dedicated than some of their peers and with a solid work ethic. They derive greater satisfaction from the work they are doing and therefore perform better.

If you agree that these are the type of healthcare workers that can help you resolve retention and recruitment problems in your healthcare organization, then the question becomes, “How do I tap into this passive candidate resource efficiently and effectively?”

Nationwide Recruitment Solutions

The Candidate Direct secure, web-based vendor management system provides a single place for healthcare employers and agency partners to source, recruit, procure and manage contingent and direct hire needs. This lowers staffing costs, results in fewer agency interruptions and boosts fill rates.

Staffing solutions from Candidate Direct are Internet-based, so no investment in hardware or software is required. Our workforce management software comes at no cost to healthcare employers and hiring managers gain immediate access to highly-skilled healthcare career candidates from all over the U.S.

“We realized significant savings almost immediately. With our first FTE hired through Candidate Direct, we saved $6200. Candidate Direct gave us more candidates to choose from at more competitive rates. I wish all systems were this easy to use.” ~ Healthcare Staffing – Employer Testimonial

Registered Nurses

Physical Therapists, Occupational Therapists, & Speech Therapists

The survey reports that nearly half of providers with more than 50 employees have open healthcare jobs that they are unable to fill. The Candidate Direct vendor management marketplace opens your recruitment efforts to a nationwide solution for targeting passive and active healthcare professionals.

In January’s State of the Union address, President Obama announced the inclusion of $100 million in the upcoming 2014 federal budget for research on a brain mapping project. While the announcement has been received relatively warmly on both sides of the political spectrum, there is some concern due to the federal budget sequester cuts.

The overall goal is to enhance neuroscience research by focusing on epilepsy, autism, Alzheimer disease and traumatic brain injuries, and by doing so, it will create more jobs in healthcare facilities nationwide.. The infusion of cash into this scientific branch would be the catalyst for what appears to be a decade’s long project.

Bipartisan Support

Obama stated, “We can’t afford to miss these opportunities while the rest of the world races ahead. There is this tremendous mystery that is waiting to be unlocked.”

A spokesman for House Speaker, John Boehner, R-Ohio, states that the brain mapping project would be “exciting, important research” and that “it would be appropriate for the White House to reprioritize existing research funding into these areas.”

Obama is adamant that United States researchers make the inevitable future discoveries in order to reap the economic returns rather than allow any foreign government who may have already made inroads through their research.

Program Based on Human Genome Project

Using the Human Genome Project as an example, the current administration points to the $6 billion dollar investment that produced almost $800 billion in economic output over a 15-year span.

National Institutes of Health chief Francis Collins, indicates that the brain mapping initiative complements the latest advances by attaching electronic implants to brain cells. Through enhanced computer power, neuroscientists are better able to capture data from the approximately 86 billion interconnected cells in the human brain.

Al Teich of George Washington’s University Center for International Science and Technology policy says, “It’s a tough time politically to take on an expensive, long term project like this but scientifically, the time is ripe and the impacts on science and medicine could be enormous.” He goes on to say that Neuroscience is arguable the hottest field in science these days and we’d be foolish not to try and take advantage of the potential it offers.”

Conversely, other researchers declare the project as overly ambitious and overly centralized. Michael Eisen, a fruit fly genetics expert states, “I think there is a fundamental misreading of where innovation arises in science here. It doesn’t come from centralized bureaucratic projects, but rather from individual labs.”

Whichever side of the proposal you are on, Obama insists that the investment will create healthcare jobs and that the United States can win the global race in neuroscience discoveries. He says “I don’t want these discoveries to be made in Germany, India or China.

Candidate Direct Marketplace® Vendor Staffing Management enables healthcare organizations nationwide to streamline their staffing process while accessing a wider range of experienced healthcare personnel. Our secure web-based marketplace provides a single place for healthcare organizations to source, recruit, procure and manage contingent and direct hire needs.

The healthcare industry added another 32,000 job postings in February in addition to the 30,000 openings per month it has been averaging over the past year. Some healthcare facilities seem better prepared to keep up with the increased hiring demand while others struggle to fill positions or experience prohibitive costs when they can fill them.

Sue Higgins Product Development Manager

Sue Higgins, Product Development Manager at Stay Staffed Candidate Direct, who has been monitoring the growth in healthcare staffing reports, “In the last 12 months our postings have increased over 340% – this is due to two things: 1) the growth in industry and demand for highly skilled candidates, and 2) the increase of clients using our Vendor Management System. We have had added significantly to our client list and these facilities are posting and getting jobs filled fast!”

Clients utilizing the Candidate Direct VMS solution are experiencing improved fill rates, reduced overtime, fewer staff shortages, and an enhanced candidate matching process that results in lower turnover and greater productivity gains.

VMS Client Testimonial:

“Our facility was caught off guard when a key Nurse Practitioner announced she was taking an early retirement. Our staffing manager tried unsuccessfully to find a replacement through our existing staffing companies and local agencies. My “Google” efforts paid off when I contacted Stay Staffed. In less than three days we had 4 qualified candidates to review; we hired one of the 4 within the week. I attribute our successful hire to the Stay Staffed Client Services Manager and their large network of staffing agencies.”

With Medicare cuts, an ongoing workforce shortage, and increased healthcare job postings, it’s even more important for hospitals and healthcare providers to streamline their sourcing, recruiting, and hiring processes and to fill positions quickly and efficiently through vendor management technology.

Rapid change affects recruiting efforts in any industry. But when a patient’s health is on the line, as in the healthcare industry, it’s extremely important to make the right hires consistently. The ACA, the ARRA of 2009, and an aging population are all contributing to rapid changes in the healthcare industry. Add to that the ongoing workforce shortages and you soon realize why recruitment has become so difficult in the healthcare arena. But it doesn’t have to be.

In addition to our many healthcare recruiting options, we offer three innovative IT recruitment solutions to help hospitals and other healthcare providers ease the burden of medical staffing both internal and external:

1. Recruitment Process Outsourcing (RPO)

RPO services cover all aspects of the hiring process including sourcing, recruiting, interviewing, background checks, hiring, and on-boarding. Our 25 years in healthcare recruitment has provided us with the necessary tools to manage the hiring process in a way that delivers high-quality candidates at the lowest possible cost. In addition, you will receive access to one of the largest network of nursing, physician, and allied health professionals in the nation featuring active, passive and hidden talent pools. Candidate Direct’s RPO services offers a workforce solution that allows you to plan and manage staff while avoiding the reactionary recruitment cycle that many recruitment process outsourcing companies get stuck in.

2. Managed Service Provider (MSP)

Candidate Direct’s Managed Service Provider program assists healthcare organizations overcome their workforce challenges in an ever changing environment. Our MSP program manages all of your contingent clinical staffing needs including order placement, order fulfillment, account management, customer support, billing, and reporting under a single point of contact. Every client has a dedicated Client Services Manager to oversee all of the important details.

3. Vendor Management System (VMS)

Both the Recruitment Process Outsourcing and Managed Service Provider programs utilize our easy-to-use, web-based Vendor Management System (VMS). The stand-alone-system is designed to improve HR metrics including reduced cost per hire, decreased vacancy rates, time-to-fill, and improved hiring manager satisfaction. Metric and workforce intelligence reports allow you to manage your resources in real time.

With Candidate Direct workforce management software, healthcare employers are able to increase fill rates, decrease staffing spend and, most importantly, reduce agency interruptions and time to hire.

But Don’t Just Take Our Word For It:

Reduced Time-to-Hire Case Study: A Maryland hospital utilized Candidate Direct workforce management solutions to fill 85% of its nurse staff vacancies within four months – much faster than expected – by utilizing our Vender Management System. Agency responses to our client’s job postings were immediate and the speed at which they filled the positions allowed them to eliminate the need for the remaining 15% that they originally planned for creating additional savings.

Lower Hourly Rates Case Study: A client hospital utilized our VMS to fill an occupational therapist position at $64 per hour. Approved healthcare staffing agencies immediately began responding to the opening and the hiring manager was able to secure a fully-qualified candidate at $62 per hour. The $2 reduction in the hourly rate resulted in a savings of $6,000 – for just one candidate.

Emergency Staffing Case Study: A Mid-Atlantic healthcare provider needed to fill 17 nursing positions including med/surg and critical care nurses within a few weeks to avoid potentially hazardous gaps in patient care. Utilizing CDs hospital workforce solutions, the client received numerous high-quality submissions from multiple staffing agencies in just a matter of hours of posting the open positions. All 17 nursing positions were filled in just a few days.

Candidate Directs workforce recruitment solutions are utilized by scores of healthcare recruiters and hiring managers in hospitals nationwide. Instead of dealing with multiple contacts and phone calls associated with individual candidates and agencies, healthcare employers fulfill recruitment needs utilizing a knowledgeable Candidate Direct representative as a single point of contact.

With two separate Medicare reductions taking effect in the first half of this year, it’s understandable that healthcare providers are lamenting the potential loss of healthcare jobs. It’s a big pill to swallow for most hospitals and healthcare employers.

But as the outrage dims, healthcare executives are re-visiting their strategic plans to come up with cost-effective solutions to recover the revenue loss. Certainly, for some, healthcare staffing cuts are on the table. Rather than issue layoff notices, however, more innovative hospital executives are looking to generate additional revenue streams as well as streamline operational processes by eliminating waste and redundancies to better utilize their workforce.

New Revenue Streams Part of the Answer

Of course, additional revenue streams are the ideal solution. Some nursing homes, confined by minimum worker-to-patient ratios, are looking to new revenue sources as a solution rather than cutting healthcare staff.

An October 2012 BusinessWeek article reported, “The chief executive of Brookdale (Senior Living), Bill Sheriff, told investors in the company’s most recent earnings call that Brookdale’s expansion into hospice care and outpatient services such as physical therapy has made an ‘attractive additional contribution’ to revenue.” Similarly, Richard Lechleiter, chief financial officer at Kindred, said in an August earnings call that his company’s home health and hospice services are “continuing to grow pretty aggressively.”

Healthcare giants HCA and Tenet have added new revenue streams through consulting services. Additionally, BusinessWeek reported, “At a conference hosted by Morgan Stanley in September, HCA’s president of operations, Samuel Hazen, said his company would try to cope with the cuts to Medicare, which in 2011 contributed almost one-third of revenue, in part by driving harder deals with suppliers, which make up about a quarter of HCA’s spending.”

Flexible Staffing is Key

In Crains Detroit, Jay Green reports that for Henry Ford Health System COO, Bob Riney, “flexibility is important for health systems to weather the storm of changing reimbursement under health care reform and federal budget deficit reduction efforts during the next few years…we have the ability to adjust staffing levels in one area and move them to another area, depending on how volume changes.” In contrast, Riney also stated that Henry Ford has 400 healthcare job openings.

Instead of opting for outright staff cuts to save money, many healthcare organizations are utilizing web-based Vendor Management Software to manage the flexible staffing solution that Riney relates above. VMS maximizes contingent employee management through the automation of the recruitment, administrative and operational functions that occur within multi-vendor staffing environments. Results include reduced recruitment agency spend, minimization of overtime hours, and reduced administrative time normally devoted to staffing functions. Savings to hospitals in relation to their contingent workforce are shown to be in the 15% range.

Candidate Direct has developed a nationwide, web-based healthcare marketplace where hiring managers, healthcare recruiters, and medical professionals are able to connect and fill open positions in a timely, cost-effective manner. Healthcare organizations can streamline their staffing process through the Candidate Direct Marketplace® while accessing a wider range of qualified medical professionals.

While the economy was unable to make any real advances in 2012, that was not the case with medical technology breakthroughs. The following are five medical technology advances that occurred in 2012.

Brain-Controlled Mechanical Limbs

The Boston Globe reports that quadriplegic, Cathy Hutchinson was able to reach for a bottle of water, bring it to her mouth for a sip, and return it to the table using a brain implant technology to control a mechanized arm. The implant, called BrainGate, is being adapted by researchers for use in prosthetic limbs as well as communication devices for those unable to speak.

Defibrillator Implant

While defibrillator implants are not new, Boston Scientific is the first to develop an implant that doesn’t need to touch the heart. The defibrillator implant, called the S-ICD, is placed just under the skin for easy access and sends electrical impulses to “correct abnormal rhythms.” The device helps prevent sudden cardiac arrest and was approved by the FDA in September 2012.

Turning Electronic Health Records into a Searchable Database

For those about to begin their EMR implementation, it’s good to know that technologies are being developed to improve reporting and search options. Beth Israel deaconess Medical Center has developed and launched a program that turns their 200 million patient data items into a searchable database for anyone within the hospital system. The program, called Clinical Query, has compiled 30-years of clinical data and can be searched on a wide range of topics including drug interactions, clinical diagnoses, and treatment problems. Individual patient records are kept confidential.

For the Troops

The Huffington Post gives us some good news on taxpayer-funded programs. Your tax dollars are making it easier for returning servicemen and women to heal from their combat injuries. From bioengineering muscle, bone, and skin to using spray-on skin cells to heal burns and wounds faster, medical science is finding a way to put our soldiers back together. Scientists have even grown an ear from human cells. The article titled “Amazing Medical Advances Heal Wounded Troops,” states, “Four years ago, the federal government created AFIRM, the Armed Forces Institute of Regenerative Medicine, a network of top hospitals and universities, and gave $300 million in grants to spur new treatments using cell science and advanced plastic surgery.”

Improving Vision for AMD Patients

HuffPo also reported on medical technology solutions . For those 1.6 million Americans that are experiencing age-related macular degeneration, you may now be able to improve your vision with a CentraSight implant. The implant, a tiny telescope, is placed in one eye to increase sight distances and clarity.

Construction of new hospitals has flatlined somewhat in 2012 while healthcare executives measure the impact of the Affordable Care Act. According to Health Facilities Management magazine, “Industry insiders expect roughly the same amount of spending on hospital construction in 2012 as in 2011, with specialty hospital projects and infrastructure upgrades helping to offset the drop in acute care hospitals. The survey shows that the shift in priorities from traditional hospitals to smaller, neighborhood or satellite facilities is accelerating.”

A study conducted by HFM in regards to healthcare expansion plans reported that, “Future projects most frequently cited by survey participants in response to reforms are emergency departments, by 17 percent; outpatient facilities in neighborhood settings, by 16 percent; medical office building expansions, 16 percent; and primary care clinics and urgent care centers in neighborhoods, both 14 percent.”

Trauma Center Openings on the Rise

Since 2009, more than 200 trauma centers have opened across the country with an additional 75 hospitals seeking approval to add centers to their operations, according to Kaiser Health News. Leading the charge in trauma center development is HCA, a Nashville-based healthcare company. HCA has added, or intends to add, 20 new trauma centers to its network in southern states such as Florida, Texas, Alabama, California, and Arizona. Its rival, Community Health Systems, has also added seven new trauma centers in the past few years.

Trauma centers save lives and some hospitals are unable to keep up with demand. Due to bed shortages, many hospitals are using ER beds for patient care until beds open up for them to be admitted. Incoming trauma patients may then have to be diverted to another facility putting lives in danger. The solution, many believe, is additional trauma centers.

In a Health Affairs study, respondents stated that, “ED overcrowding creates substantial stress on hospital staff, patients, and patients’ families. Generally, patients who cannot be placed in an inpatient bed were described as in a “holding pattern” or a “state of limbo” because definitive care planning and treatment could not begin and because busy ED staff had to prioritize patients with more pressing and immediate needs. Hospital respondents generally felt that ED capacity problems were a marketwide phenomenon, with some institutions more affected than others. Institutions most affected included teaching hospitals, those located in areas of population growth, and those in the inner city, where the uninsured might rely on the ED for primary care.”

Staff Shortages Causing Problems

While many agree that hospital and trauma center capacity needs to be expanded to meet both current and future needs, staff shortages are an ongoing problem. Nursing shortages are mentioned most often.

The Health Affairs study confirmed the staff shortage issue, “Hospital respondents believed that capacity problems would continue and likely worsen over time. They noted national projections of worsening nurse shortages, especially given the aging nurse workforce and the increased health care needs of an aging population. Respondents also believed that the nurse shortage was a major contributor to capacity problems, both now and for the foreseeable future. Finally, hospitals were implementing various strategies to expand or convert capacity, better manage capacity, attract and retain nurses, and work locally to better coordinate ED care.”

Hiring managers having a difficult time attracting and recruiting healthcare professionals have turned to Candidate Direct, a nationwide, web-based healthcare marketplace where procuring talent is fast and cost-effective manner. Healthcare organizations can streamline their staffing process through the Candidate Direct Marketplace® while accessing a wider range of qualified medical professionals including highly skilled registered nurses, physical therapists, allied healthcare professionals, managers and more.

Fueled in Part by the Patient Protection and Affordable Care Act

Healthcare Staffing isn’t always easy. Especially if a healthcare provider’s local labor pool doesn’t support the RN specialists patients require. To fill gaps in bedside care, the ER, OR, NICU and others; healthcare facilities nationwide rely on travel nurses to supplement their permanent staff. Their skills are just as good as staff nurses and in many cases better prepared to care for and communicate with disparate patient populations, indicate findings by the Robert Wood Johnson Foundation. As 30 million plus Americans gain access to healthcare through the nation’s Patient Protection and Affordable Care Act, reports a Foundation study, traveling nurses may play a bigger role than ever in staffing healthcare providers that face growing patient populations and attrition by older nurses.

And though an increase in the number of patients is bottom line news for any healthcare provider, headaches in sourcing qualified nurse candidates can be daunting and costly. Time consuming interviews, piles of paperwork and endless phone calls to onboard supplemental RNs for multiple units or floors can be drastically reduced with services of a healthcare vendor management web-based platform

Fortunately, healthcare providers that suffer from in-house or regional nurse shortages have tools at their disposal to aid in establishing a pool of supplemental or traveling nurses to count on when patient populations fluctuate. Or when family leave, illness or short-term disabilities threaten nurse-patient ratios. Web-based management tools such as the Candidate Direct Marketplace help reduce hiring time in sourcing travel nurses; in turn boosting fill rates and alleviating burdens associated with manual interviews, lackluster staffing agencies, nurse licensure and documentation. Moreover, the healthcare vendor management technology speaks to major concerns shared by healthcare providers when addressing staffing spend; cost, administration, consolidation and communication.

Cost – Though hiring traveling nurses and allied health professionals might appear to come at a premium, the Marketplace helps reduce these costs by sorting on the lowest bill rate, allowing drill downs to source the best available candidates, based on the experience, qualifications, licensure and documentation of each. Once a nurse administrator uploads a position to the web-based management system, the Marketplace does the rest, significantly saving manpower hours. Moreover, the Marketplace enables healthcare staffing agencies to bid for nurse jobs, oftentimes providing the best candidate at the lowest hourly rate.

Administration – the Marketplace provides a central point of contact for nurse managers in the healthcare staffing process. Dates, times, orientation, training, documentation and other sourcing and onboarding details for one or more units can be accessed by a single computer interface – handheld and tablet friendly. No more paper files or messy desktops. Approved supervisors can view information 24/7, 365 days a year from anywhere with an Internet connection.

Consolidation – Unique to the Marketplace is its ability to enable top performing healthcare staffing agencies compete for your facility’s positions. Providers choose which staffing agencies answer nurse job postings and from there the Marketplace tracks the documentation and credentials of each, can set benchmarks and organize files, flags and priority staffing automatically.

Communication –The Marketplace puts everybody on the same page: nurse administrators, healthcare staffing agencies, and human resources. Time on the phone is greatly reduced. Tedious interoffice staffing memos and faxes eliminated. Staffing Agencies, departments, candidates, ingoing/outgoing emails are all organized automatically in the Marketplace. Communicating with stakeholders becomes easy and efficient.

Exploring a web-based healthcare vendor management system cost nothing and could save thousands in staffing spend. The Candidate Direct Marketplace rises to the top. The management team has over 25 years healthcare staffing experience and they are highly trained to accommodate accounts large and small.

To learn more about Candidate Direct Healthcare Talent Management call 800-585-1710 or click here to Get Started.
As healthcare employers, we would probably be better off to resolve ourselves to the fact that we live in a constant state of ‘nurse shortage’, a condition where every able bodied, qualified nurse is an asset and finding and retaining the best and brightest is an ongoing challenge. This way, when water cooler talk revolves around today’s or tomorrow’s healthcare staffing challenges and nurse shortage, you can say “All over it, especially since I started sourcing nurse job candidates with vendor management software.”

Earlier in the month, the New England Journal of Medicine once again reminded us that another nursing shortage is just around corner. This one caused by an exodus of nurses leaving the profession as the economy recovers. Findings in the Journal estimate that approximately 118,000 FTE registered nurses will exit the workforce in the next three years, but because of a lack of how recessions affect RN transitions in and out of healthcare “employers and workforce planners are unable to anticipate how many nurses might choose to leave the workforce once a robust jobs recovery begins,” reports the Journal.

To combat unpredictable supply and demand factors in nurse staffing more healthcare employers are turning to the Internet for help. Not nurse job boards or online recruiters, but sophisticated leading-edge healthcare staffing software solutions that aid in sourcing, procuring and on-boarding nurses when and where healthcare employers need them most. One such solution is Candidate Direct.

Find Healthcare Staffing Solutions

Vendor management software from Candidate Direct is an online technology that integrates a facility’s nurse staffing vendors with internal recruiting and hiring processes. Using a single-interface, nurse managers can avail nurse job openings to select staffing vendors as a means of attracting the most qualified candidates to a position – the healthcare staffing software even eliminates nurses whose qualifications don’t match posted job descriptions, reducing the time managers spend responding to under-qualified candidates.

From there managers can review documentation, share resumes with unit supervisors, message candidates and stakeholders via email, schedule interviews, orientation and training. The healthcare staffing software enables a complete set of password protected protocols, along with mechanisms to track vendor performance and set benchmarks.

Nurse jobs, similar to other professions, fluctuate based on simple laws of supply and demand: the more patients we treat; the more nurses we need. Unfortunately, we don’t always know how many patients we’ll be treating tomorrow or the next day. And though every day we work hard to reduce readmissions, we can hardly control the destiny of patients when they leave our care.
